Position Summary:
The Hands-On HVACR Training Manager is responsible for recruiting, developing, and continuously improving the technical capabilities of service and installation technicians. This position spends significant time in the field providing hands-on instruction, ride-alongs, technical troubleshooting, and performance coaching. The Training Manager creates structured training programs that improve safety, technical competency, customer satisfaction, productivity, and first-time fix rates.
Essential Responsibilities:
- Develop and maintain technical training programs for service and installation technicians.
- Conduct classroom, shop, and field-based training on HVACR systems, electrical diagnostics, refrigeration, airflow, controls, and installation best practices.
- Ride along with technicians to evaluate performance and provide real-time coaching.
- Troubleshoot difficult service calls and mentor technicians through the diagnostic process.
- Develop apprenticeship and career progression programs.
- Ensure all technicians are trained on company procedures, safety standards, and manufacturer requirements.
- Coordinate manufacturer certification and continuing education opportunities.
- Assess technician skill levels and develop individualized improvement plans.
- Create training materials, videos, SOPs, and technical documentation.
- Monitor training effectiveness using KPIs such as callback rate, first-time fix rate, productivity, warranty claims, and customer satisfaction.
- Assist managers with identifying training needs during performance reviews.
- Support recruiting by evaluating technical candidates during the hiring process.
- Maintain training equipment, tools, and shop organization.
- Stay current on new equipment, codes, refrigerants, and industry technologies.
Qualifications:
- 10+ years of residential and light commercial HVACR experience.
- Master-level diagnostic and troubleshooting abilities.
- EPA Universal Certification required.
- NATE Certification preferred.
- Strong understanding of electrical systems, refrigeration cycles, airflow, gas heating, heat pumps, inverter equipment, communicating systems, and controls.
- Excellent communication and coaching skills.
- Ability to teach technicians with varying experience levels.
- Valid driver’s license with a clean driving record.
- Proficient with tablets, service software, and Microsoft Office.
Preferred Experience:
- Previous experience as a lead technician, field supervisor, service manager, or technical trainer.
- Experience developing SOPs and structured training programs.
- Familiarity with Daikin, Goodman, Mitsubishi, Carrier, Trane, Lennox, or similar manufacturers.
- Experience presenting classroom training to groups.

Physical Requirements:
- Ability to lift up to 75 pounds.
- Frequent climbing, kneeling, crawling, and working in attics, crawlspaces, and rooftops.
