About the Role

As our Production Manager, you will serve as the operational, technical, and cultural cornerstone leading both our Aire Serv and Mr. Rooter Plumbing field teams. Currently operating side-by-side, these divisions will be fully cross-marketed and integrated under your leadership by mid-2027. Our owner—a seasoned 21-year veteran HVAC technician and entrepreneur—is seeking a permanent operational partner so he never has to hire for this position again. You will be given full autonomy to evaluate the roster, put the right people in the right seats, build the team culture, and implement the processes necessary to drive operational excellence, field safety, and customer loyalty.

• On Target Earnings (OTE): $120,000 - $145,000+ 

• Base Salary: Starting base pay of $80,000 per year, paid biweekly.

• Performance-Driven Base Salary Growth: A guaranteed step-up schedule that automatically increases your base salary to $90,000, $100,000, and $110,000 as department revenue milestones and a 15% net profit margin are achieved.

• Monthly Performance Commissions: Earn 3% on service and inspection calls when monthly technician KPIs are achieved, 1% on equipment sales, and 6% on closed excavation/dig calls.

• Net Profit Sharing: Once annual revenue target and 15% net profit threshold are met, you earn 15% of excess net profit.

• Paid Time Off & Holidays: 3 weeks of PTO (starting with 80 hours accrued) plus 6 paid holidays.

• Healthcare Coverage: 50% company-paid medical insurance for the employee after 90 days, with options for employee-funded family coverage.

• Retirement: 401(k) program with a 3% company match after 90 days (100% fully vested after 1 year).

• Vehicle & Tools: Take-home company service truck, company gas card, paid vehicle maintenance

• Life Insurance: $15,000 company-paid life insurance policy.

Core Responsibilities

• Team Development & Training: Lead Tuesday and Thursday morning technician training sessions and conduct structured, weekly 1-on-1 performance reviews with every field team member.

• Field Ride-Alongs & Coaching: Regularly perform in-home ride-alongs with service technicians to review key KPIs, provide hands-on coaching, and elevate technical execution.

• Process & SOP Adherence: Standardize and reinforce field execution, ensuring technicians adhere to structured service systems—such as Aire Serv’s 10-step customer process and Mr. Rooter Plumbing's diagnostic workflows.

• Operational Management: Direct scheduling and dispatching coordination to optimize routing, oversee tool and inventory levels, and eliminate costly callbacks through quality control.

• Financial & KPI Accountability: Keep live metrics visible on the board daily, driving team targets toward a 50% Gross Margin for Aire Serv and a 55% Gross Margin for Mr. Rooter Plumbing.

• Customer Advocacy: Act as the escalation point of contact to resolve elevated customer disputes promptly and professionally.

Required & Preferred Experience

• Field Leadership: Minimum of 2+ years of verified experience successfully managing a field service team of 10 or more technicians.

• Licensing: Master license in Plumbing or Electrical is preferred; a minimum of a Journeyman license in either trade is required.

• Trade Background: Strong HVAC experience is preferred; cross-trade exposure to both HVAC and Plumbing is highly advantageous.

• Software Proficiency: Hands-on operational knowledge of ServiceTitan is strongly preferred.

• Training & Scale Background: Experience with formalized industry training networks (such as Nexstar) and familiarity with commercial service environments are major assets.
