About North American Dental Sleep Management

North American Dental Sleep Management (NADSM) is a growing Dental Sleep Medicine Service Organization that partners with dentists across the country who treat patients with obstructive sleep apnea.


NADSM provides the operational infrastructure, business support, billing expertise, and resources that allow dental practices to focus on patient care while creating a platform for sustainable growth.


As NADSM continues to expand its partner network, we are building the infrastructure and leadership team necessary to successfully integrate new practices, support physician partners, and drive long-term performance across the portfolio.


The Opportunity


The Director of Partner Integration & Performance is the leader accountable for the success of each NADSM partnership from the time a Letter of Intent (LOI) is signed through integration, growth, and long-term portfolio performance.

This is a highly visible, senior leadership role that combines strategy, operations, financial management, consulting, and relationship leadership.


You will take a partnership from post-LOI diligence through closing and Day 1 integration, develop a customized Partner Work Plan with the physician owner, and then lead the organization around executing that plan.


You will serve as the partner physician's primary strategic relationship within NADSM while also owning the business performance of your assigned portfolio.


This role requires someone who can look at a business holistically, understand the financial and operational drivers of performance, build trust with physician owners, and influence leaders across the organization without relying on direct reporting authority.



What You'll Own

 

Partnership Integration & Diligence

  • Lead post-LOI operational and financial diligence, identifying risks, opportunities, and integration needs prior to close.
  • Partner with Finance and leadership to establish financial baselines, validate EBITDA, and develop the initial growth strategy.
  • Serve as the primary NADSM contact throughout the transaction and lead the transition through Day 1, Day 30, and Day 100.

Partner Strategy & Work Plans

  • Build strong relationships with physician partners to understand their business goals, priorities, and vision.
  • Develop and maintain customized Partner Work Plans with clear goals, initiatives, timelines, owners, and performance measures.
  • Align internal functional leaders and resources around each partner's strategic plan.

Portfolio Performance & P&L Ownership

  • Own the financial and operational performance of the assigned partner portfolio, including revenue, production, collections, EBITDA, case volume, and productivity.
  • Lead regular Partner Business Reviews, monitor performance against plan, identify barriers to growth, and drive corrective action.
  • Partner with Finance and senior leadership to understand performance trends and develop strategies for sustainable growth.

Partner Relationship & Retention

  • Serve as the primary strategic advisor and relationship leader for physician partners.
  • Build trusted, long-term relationships through proactive communication, accountability, and business guidance.
  • Identify and address performance or relationship risks early to support strong partner retention.

Mature Portfolio Management

  • Maintain accountability for the long-term health and growth of mature partnerships beyond the initial integration period.
  • Transition mature partners to an appropriate quarterly engagement model while maintaining executive-level relationships and oversight of portfolio performance.
  • Identify declining performance early and develop action plans to restore sustainable growth.

Team & Process Development

  • Build and lead the Partner Integration function as NADSM's portfolio expands.
  • Recruit, develop, and lead partner-facing team members.
  • Create scalable processes, performance metrics, and an integration playbook to ensure consistent partner onboarding and ongoing performance management.

The long-term objective is to create a repeatable, scalable partner integration and performance-management function.


How You'll Work Across the Organization

This role carries significant accountability but does not rely on direct reporting authority over every functional team involved in partner execution.


You will work closely with leaders across:

  • Business Growth & Outreach

  • Marketing
  • Revenue Cycle
  • Finance
  • Other operational functions

You will establish the partner priorities, coordinate the execution plan, monitor results, and hold the organization accountable to the Partner Work Plan.


Functional leaders remain responsible for their teams and functional execution. When priorities conflict or an issue cannot be resolved cross-functionally, you will escalate appropriately to the President.


Success in this role requires the ability to influence, align, and drive outcomes without needing to directly manage every person responsible for execution.



How Success Will Be Measured


Integration

  • LOI-to-close cycle time versus target.
  • LOI-to-close conversion rate.
  • Day 100 integration checklist completion.
  • Material post-close diligence surprises.

Financial & Business Performance

  • Portfolio EBITDA growth versus plan.
  • Percentage of partners meeting or exceeding annual Work Plan goals.
  • Partner revenue growth.
  • Case volume versus plan.
  • Collections as a percentage of production.

Partner Relationship

  • Partner retention.
  • Partner satisfaction / NPS.
  • Work Plan initiative completion.
  • Timeliness of issue identification and resolution.

Mature Portfolio

  • Aggregate mature-cohort EBITDA performance.
  • Percentage of mature partners maintaining or growing year over year.
  • Quarterly Business Review completion.
  • Early identification and correction of declining performance.

Requirements

 

Required Qualifications

  • 7+ years of experience in multi-site healthcare operations, DSO/MSO integration, healthcare private equity portfolio operations, or a closely related environment.
  • Demonstrated ownership of P&L performance across multiple locations, practices, or business units.
  • Direct experience managing post-acquisition integration from diligence through stabilization.
  • Experience personally carrying multiple transactions or integrations through successful implementation.
  • Strong financial acumen, including the ability to:
  • Read and interpret financial statements and quality-of-earnings information.
  • Build and defend an EBITDA bridge.
  • Understand normalized EBITDA and financial adjustments.
  • Partner effectively with a CFO or financial advisor.
  • Demonstrated ability to influence and drive outcomes without direct reporting authority.
  • Strong executive communication and relationship-management skills.
  • Demonstrated credibility working with physician or dentist owner-operators.
  • Ability to challenge assumptions respectfully while maintaining strong partner relationships.
  • Strong strategic planning, problem-solving, and operational execution skills.

Strongly Preferred

  • Dental sleep medicine experience.
  • Dental, DSO, MSO, or healthcare services experience.
  • Sleep medicine or DME experience.
  • Familiarity with payer credentialing.
  • Familiarity with Medicare/DMEPOS enrollment.
  • Experience working across multiple states and licensure environments.
  • De novo startup experience in addition to acquisition integration.
  • Experience with EOS, Traction, or a similar operating system.
  • Experience building a new function or team within a growing organization.

You don't wait for someone else to identify the problem. You investigate it, understand the root cause, develop a plan, and drive the appropriate people toward a solution. 


You are equally comfortable discussing EBITDA with a CFO, operational performance with a functional leader, and growth goals with a physician owner. 


You can operate in an environment where not every process has already been built. You are comfortable creating structure, developing systems, and improving them as the organization grows. 


You are confident enough to challenge a partner or senior leader when necessary, but thoughtful enough to understand that the relationship matters just as much as the recommendation. 


Most importantly, you think like an owner. You care about the long-term health of the partnership, not simply whether today's task was completed.
